Game isn’t meant to be winnable without a medic, unless they don’t have one either.
This is one of the reasons I think they should just drop the 3-mercs in a Squad and let us chose anyone we want. I always take my 2 favorite mercs with me, but sometimes I get a mission that forces me to take something else I don’t play. If you could just switch to a medic whenever you see nobody else do it.

Then it would be even worse, especially in higher pop servers. You’d never get to play what you want, in casual play mode.
The limit is great for strategic play in competitive. It allows room for experimentation but also forces teams into a choice. And in pub play it’s good because you won’t force yourself to play as something you don’t want to…it’s a pub and winning/losing isn’t a big deal.

I try to always play something my team needs, if no one else will. Mind, I don’t always do it. I don’t really enjoy the medics currently in the game that much, so I rarely bring them. I also understand that it’s okay for other people to feel the same way - that they don’t have a duty to play anything specific.
I always play medic. I have never not played medic except for the tutorial and my very first game. Sawbonez ftw.

Playing specialist should have an incentive. And by specialists i mean techs and medics. Any tech and any medic.
Eg if there is just 1 medic/tech then he gets 130% cred/exp, 2 get 115%. To prevent losers to farm for bonuses(like switching to medic in last minute), those increases are based on amount of time spent as particular class compared to round duration(to gain full bonus player must be medic/tech for at least half a round, 51% of it to be more precise). Of course there is an issue of 4 minute rounds, but thats alredy balancing problem.
That crap with teams full of skyhammers got to go. Its especially bad when they feed ammo only to themselfs. Or 3 snipers… in 5-man team.
Alternative would be applying bonuses/penalties to point gain(easier and simplier), but i have rather vague understandign of correlation between points and earnings. Eg 1 of class type(medic/tech/support) get 20% increase, 2 of same type get 10% increase, 3 get 0%, 4 get -10%, 5 get -20%, etc .

you are talkiong about newbies who dont know how to play the game yet, they need experience not “incentives”. The incentive is that you will win a lot more with decent composition.
There are incentives like that already. If your team doesn’t have a medic, and you pick medic, all that sweet, sweet support XP is yours. It’s just waiting to be collected.
If you’re playing Skyhammer, and 3 others are as well, then everyone’s likely to have pretty much all the ammo they need, and you’ll get less.
How to win without Medics? Win your gunfights. Most of the time I get brain-dead medics/teammates in pubs who don’t use any of their abilities and have to carry the team the entire match. You just have to play smart and outgun everyone. The final stages is where the hard part comes in.
